Abstract: This master thesis focuses on the underlying group dynamics in a workgroup, seen in a psychodynamic perspective, represented by W. Bion, S.H. Foulkes, S. Visholm and Å.H. Lading, amongst others. The thesis emphasizes a theoretical perspective on both the psychological mechanisms evolving from the group-as-a-whole and from the individual in the workgroup. In this regard it is argued that both the group-as-a-whole and the individual may have psychological ”bruises”, arising out of previous experience with particular relational conflicts, which will often take the shape of family dynamic patterns. As a consequence of collective or individual regression, these bruises will give rise to strong emotional reactions in situations that do not necessarily call upon such.

In periods characterized by regression, the group and/or the individual will act on the basis of primitive defense mechanisms, which interfere with the work process and the overall productivity. However, by building on Honneth's recognition theory, the thesis argues that the workgroup can have a therapeutic and self-evolving effect on the individual. This argument sets the stage for the description of the use of the outsider-witness practice as a narrative-based intervention in workgroups, represented by M. White, B. Myerhoff and A. Holmgren. This practice helps to counteract the effects, seen in connection to regressive states in the group and the individual. Furthermore, this practice gives rise to a greater awareness of oneself and the others in the workgroup, which reduces the risk of future regression. Within the thesis, it will be discussed what characterizes the good and the problematic workgroup and how the individual and the group-as-a-whole affect each other and, consequently, the dynamics which exist in a workgroup.
